A decade after the early 1990s has witnessed reform movements in various levels of society in Japan, which were implemented in the hope to revitalize sluggish economy. The central measures of the movement in the field of employment were the introduction of the results-oriented labor management system and the establishment of the Discretionary Work System. These measures were said to have changed workplace control relation at Japanese companies significantly. This paper proposes the framework to analyze the transformation of labor management practices from social constructivist viewpoint focusing on the layer of social negotiation-effort bargain-with regards to three aspects of employment relations. From the analyses of the establishment of the DWS and the case study of the implementation of the resultsoriented labor management system, the paper found that the control relation at large Japanese company is transformed from ‘symbolic effort’ to newly defined‘results’ orientation. The DWS was a major resource of this transformation.
