Abstract
This study focused on reflection during in-service training. With reference to the ALACT model (Action, Looking back on the action, Awaveness of essential aspects, Creating alternative methods of action and Trial) by Korthagen, we investigated what kind of reflection process enables childcare team members to gain awareness of the essential aspects of their practice. Action research was conducted during in-service training at a nursery center. The results of the research suggested that such awareness was promoted by questions from an external expert that encouraged staff members to reconstruct their opinions and perceptions. Furthermore, in-service training with the help of a reflection sheet and a reduced number of participants provided staff members an opportunity to have relevant conversations with colleagues and understand the problems in their childcare practice. Taken together, this study suggested that in-service training should be designed by staff members who have middle leader roles for the training to be effective.
