Structural analysis of factors related to turnover intention among care workers in eldercare facilities

Abstract

  This study aims to clarify the relevance of factors influencing turnover intentions among care workers from eldercare facilities by examining a structural model of related factors with the purpose of preventing turnover in these care workers. A survey of 900 workers was conducted at 77 eldercare facilities in the suburban areas of Tokyo. The survey was conducted by mail using a self-administered questionnaire. The number of valid responses was 285. Through exploratory factor analysis, four factors were extracted: “Efforts to improve the quality of care,” “Appropriate evaluation and staffing,” “Efforts to reduce workload,” and “Top-down management system.” In addition, structural analysis of covariance showed that efforts to improve the quality of care directly reduced turnover intentions, while a top-down management system directly increased turnover intentions. Efforts to reduce workload and appropriate evaluation and staffing did not directly affect turnover intentions but decreased turnover intentions through efforts oriented to improve the quality of care.
