Abstract

〔Objective〕This study aimed to clarify the necessary considerations and engagement approaches by focusing on non-managerial experienced nurses who demonstrate exemplary educational practices during the on-the-job training(OJT)of novice nurses.

〔Method〕Semi-structured interviews were conducted with six proficient-level nurses who were recommended as demonstrating excellent educational practice. The data were analyzed using a qualitative descriptive approach.

〔Results〕Four categories of essential considerations were identified: considering the impact of the instructor’s attitude on novice nurses, understanding individual characteristics and facilitating communication, setting appropriate goals matching their abilities for independence and providing ample learning opportunities. As for actual engagement approaches, five categories emerged: encouraging independence, building relationships through effective two-way communication, enhancing nurses’ ability to multi-task and communicate in safe environments, understanding and actively supporting novices by accepting their individual traits, and providing individualized support while considering organizational educational policies and those of senior nurses.

〔Conclusions〕The considerations identified by proficient-level nurses were found to have universal aspects. These nurses provided opportunities for novice nurses to safely take on challenges and demonstrated leadership through the coordination of clinical tasks and interpersonal relationships. In addition, the findings indicate the need for organizational level support systems, including cross departmental structures and opportunities for proficient-level nurses to have their perspectives and opinions reflected in educational practices.
